They do not have to understand it as long as you can guarantee that the new roles behave exactly the same way as the old ones. Only if they want to do something special they need to understand it.

Document the roles as they existed in 1.6.
Ensure that the default settings in 1.7 / 1.8 is exactly the same as in 1.6
Ensure that the inner working of the roles mechanism corresponds with the settings.
Give admins a tool to visualise the actual setting in a specific case (in stead of 25 mouse clicks, only 1).
Give admins a tool to go back to the default settings once they make a mess of it.
